Context and Purpose: Paying competent employees and providing a comprehensive model appropriate to it has always been one of the important concerns of managers. The aim of this research is to empirically validate the competency-based pay model and prioritize its dimensions and components in Mellat Bank.
Methodology: The present study was applied in terms of purpose and descriptive and survey in terms of nature and method. The statistical population of this study is human resources experts and managers of Mellat Bank. The data collection tool for validation was a researcher-made questionnaire resulting from the competency-based payment model, including 43 measures in 9 sub-axis and 5 dimensions (basic competency, specialized competency, organizational competency, merit and financial resources) on a five-point Likert scale, and a paired questionnaire was used to prioritize dimensions and components. Structural equation modeling software (Smart PLS) and best-worst technique software (Lingo) were used for data analysis.
Findings: The results showed that all the themes of the model had acceptable content validity and the composite reliability (CR) in all components was more than 0.70 and the average variance extracted (AVE) was more than 0.50. Also, the fit indices such as NFI was 0.850 and SRMR was 0.079, confirming the acceptance of the model at an acceptable level. The standardized factor loadings were significant in all paths and in the range of 0.461 to 0.920, which indicates the appropriate fit of the conceptual model with the empirical data and can be used as a suitable framework for competency-based pay in the banking industry. The ranking results showed that among the dimensions, specialized competence (with a weight of 0.3529) is the most important criterion and among the components, perceptual skill (with a weight of 0.1178) is the most important sub-criterion in the pay model.
