هویت حرفه‌ای و وفاداری پرستاران: پیوندی استراتژیک برای پایداری نیروی انسانی نظام سلامت

چکیده

هدف: با توجه به خروج گسترده پرستاران از حرفه پرستاری به سبب سختی شرایط کاری پیش‌آمده در دوران پاندمی کرونا، با در نظر داشتن این که نیروی انسانی مهمترین دارایی یک سازمان می‌باشد، خروج پرستارن از حرفه خود در این دوره می‌تواند معضلات بسیاری را به همراه داشته باشد. لذا بر آن شدیم تا با طراحی مطالعه‌ای به بررسی ارتباط هویت حرفه‌ای و وفادرای رفتاری و نگرشی (دو متغیر مهم در زمینه ماندن نیروی کاری در سازمان) پرستاران در دوران پاندمی کرونا در بیمارستان تبریز بپردازیم.
روش‌شناسی پژوهش: مطالعه حاضر یک پژوهش توصیفی-پیمایشی می‌باشد. جامعه آماری مطالعه، تمامی پرستاران شاغل در بیمارستانهای تبریز در دوران پاندمی کرونا بود.
یافته‌های پژوهش: بر اساس نتایج به دست آمده هویت حرفه‌ای با وفاداری نگرشی در ارتباط مستقیم و معناداری (560/0=β، 695/9 =t، 95%= CI و 05/0p< ) بود بعلاوه هویت حرفه‌ای و وفاداری رفتاری (331/0=β، 535/4 =t ، 95% = CI و 05/0>p) نیز در ارتباط مستقیم و معنادار بودند. همچنین وفاداری نگرشی تاثیر مثبت و معناداری بر روی وفاداری رفتاری (323/0=β، 306/4 =t ، 95% = CI و 05/0>p) دارد علاوه براین هویت حرفه‌ای از طریق نقش میانجی‌گر وفاداری نگرشی نیز بر وفاداری رفتاری تاثیر مثبت و غیرمستقیمی داشت (181/0=β 888/3 =t ، 95% = CI و 05/0>p).
نتیجه‌گیری: نتایج به دست آمده حاکی از آن است که پرستاران با هویت حرفه‌ای تکامل یافته‌تر در بحران‌های پیش-آمده در سازمان مانند پاندمی کرونا تعهد و وفاداری نگرشی و رفتاری بیشتر از خود نشان می‌دهند

چکیده [English]

Objective: Due to the widespread withdrawal of nurses from the nursing profession due to the difficult working conditions during the Corona Pandemic, considering that manpower is the most important asset of an organization, nurses are leaving their profession during this period. It can cause many problems. Therefore, we decided to design a study to investigate the relationship between professional identity and behavioral and attitudinal loyalty (two important variables in keeping the workforce in the organization) of nurses during the corona pandemic in Tabriz Hospital.
Research Methodology: The present study is an applied descriptive research. The statistical population of the study was all nurses working in Tabriz hospitals during the Corona pandemic. Data were collected to examine the studied variables through a questionnaire. According to the statistics provided by the Nursing Organization on August 20, 1400, 5094 nurses (3992 governmental and academic, 1102 non-governmental) were providing services in Tabriz. 358 questionnaires were selected for analysis.
Findings: Based on the results, professional identity was directly and significantly correlated with attitudinal loyalty (p<0/05 و CI =%95 ،t= 9/695 ،β=0/560) in addition to professional identity and behavioral loyalty was directly and significantly correlated (p<0/05 و CI =%95 ،t= 4/535 ،β=0/331). Also attitudinal loyalty had a positive and significant effect on behavioral loyalty (p<0/05 و CI =%95 ،t= 4/306 ،β=0/323) in addition to professional identity through the mediating role of attitudinal loyalty also had a positive and indirect effect on behavioral loyalty (p<0/05 و CI =%95 ،t= 3/888 ،β=0/181).
Conclusion: The results indicate that nurses with more developed professional identities in organizational crises such as the corona pandemic show greater commitment and attitude and behavioral loyalty, in other words.
